They also see to the remedy for the malady of post-harvest losses in food grains in the highly industrialised socie? es has been the development, along with increase in yield poten? al of adequate storage and low- cost processing technologies to preserve and store the harvest. Brief history and growth of food science The history of food science can be traced back to ancient ? mes from ? me immemorial individuals and community have organised themselves in various way to provide for the preven? on of food microorganisms which leads to deteriora? on of food, processing and preserva? on which leads to treatment and promo? on of health eaten wholesome food. In 1840 industrial revolu? on was started in England, which brought about of food science during this period. There was extensive industrial use of newly developed machine e. g. the steam engine and mass produc? on techniques. Also during the ? rst and second world wars, there was increase in the bulk manufacture of food as a result of commercial feeding in most part of the world. Therefore the prepara? on centre became over u? lized including sta%, which eventually results to the gross contamina? on of food. Rela? onship between food science nutri? on and diete? cs Food science deals with the basic chemical, bio chemical, physical and biophysical proper? es of foods and their cons? tuents, thus very closely related to nutri? on which is the study of the nutrients in rela? on to their func? ons in the body. It also involves the study of the chemical and physical proper? es of the nutrients, their food source, de? ciency symptoms and their appropriate propor? on in a balanced diet. Food preserva? on Food preserva? on is the act of keeping food for a longer period of ? me before it is consumed. It may involve the addi? on of other substances or changing the form of the foodstu% to another food through processing or keeping the food especially designed containers or equipment. Principle underlying food preserva? on The act of food preserva? on is based on the following: a. Destruc? on of microorganisms. b. Preven? on of microorganism entering into the food. c. Arrest of the ac? on of food enzymes. 10 methods of food prepara? on Drying: this is the process which the water content of the food is reduced. Both food enzymes and food microorganisms require water for ac? on and growth. The removal of water from the food creates an unfavourable environment for their ac? on and growth, hence they are unable to cause food spoilage. Drying can be achieved by sun drying or by ar cial dryer or roas? ng on a ? re. Examples of food preserved by drying is legumes, cereals, meat, ? sh etc. the preserva? on of food by drying can either be by dehydra? on or concentra? on. A i. Dehydra? on: is the process by which all the water content of the food is removed and the resul? ng product is very dry and break with a snappy sound, food items usually dehydrated are ? sh, meat, yam cassava, cereals and legumes. ii. Concentra? on: is the removal of a considerate amount of water from food stu%s by the applica? on of heat, cooking e. g. tomato puree, pepper puree etc. There are di%erent types of drying which are solar drying, oven drying, freezing, roller drying, vacuum drying, tunnel drying and spray drying B. Applica? on of low temperature: this is the process of keeping food at a low temperature e. g. chilling and freezing. In chilling, the food is kept in the refrigerator while in freezing, the food is kept in the freezer. Freezing is keeping the food at a temperature below 0oC or 32oF, which solidi? es the food. Freezing keeps food longer and completely arrest the growth o% microorganisms and the ac? on of food enzymes. Chilling on the other hand does not completely arrest enzymes ac?on and bacteria growth. Food items preserved with this method are ? sh, meat, milk, fruits and vegetables C. Applica? on of high temperature: this involves the destruc? on of food enzymes and microorganisms by hea? ng. Both enzymes and microorganisms are proteinous in nature and when they are heated; their protein becomes denatured and hence rendered inac? ve. This method can either be by pasteuriza? on, steriliza? on or blanching. I. Pasteuriza? on: is the applica? on of heat to foodstu% under 10oC. the objec? ves of the heat is not to destroy all the microorganisms present in the food but only the pathogenic ones. Pasteuriza?on has a minimum e%ect on the nutri? onal proper? es of the food. It is usually carried out in three forms. Low temperature long ? me (LTLT), High Temperature Short Time (HTST), Ultra High Temperature (UHT) in this process the hea? ng temperature is very high but the dura? on is very short e. g. milk can be heated at 125. 25oC for 14 seconds. INTRODUCTION This paper consists of three parts; organization background, analysis of key success factor, and recommendation. We capture briefly the situation when acquisition happened. Judging from fact that acquisition was succeeded – reaching it goals – we identified that was two key success factors. Guiding by Kotter’s Model we focused on building guiding coalition and anchoring new culture. As our objectives, we recommend some action to Sampoerna’s new CEO which can improve change management in the organization after acquisition. II. ORGANIZATION BACKGROUND PT. Hanjaya Mandala Sampoerna (Sampoerna) is the biggest cigarette manufacture in Indonesia. In 2008, it can sell almost 73. 3 billion unit cigarette, valued up to 33. 9 trillion rupiahs. These stats are the highest among other competitors in the cigarette industry. With terrific product brand like Dji Sam Soe, A Mild, Sampoerna Hijau Kretek, etc, this company became an icon of cigarette industry in Indonesia. Sampoerna’s story of success is inseparable from the history of its founding family. Sampoerna traces its origin to Liem Seeng Tee, a Chinese immigrant who founded the Company in 1913. At his home in Surabaya, Indonesia, he began producing and selling hand-rolled kretek cigarettes, named after the crackling sound they make as they burn. His small company was among the first to manufacture and market kretek as well as non-clove cigarettes on a commercial basis. Kretek cigarettes quickly grew in popularity. By the early 1930’s, Liem Seeng Tee had changed his family name and the name of his company to Sampoerna (Indonesian term for ‘perfect’). However, by 1959, three years after the passing of Seeng Tee, and in the aftermath of Indonesia’s struggle for independence, Sampoerna was once more on the verge of closure. In that year, Aga Sampoerna (Seeng Tee’s second son) was appointed to lead the company, and succeeded in reestablishing and rebuilding the company. Aga’s second son, Putera took over the helm of PT. HM Sampoerna in 1978. During Putera Sampoerna’s tenure, the company established itself as a public company with a modern corporate structure, and embarked on a period of investment and expansions. During the process, Sampoerna consolidated its position as one of Indonesia’s top-tier companies[1]. Sampoerna’s vision is embodied in the â€Å"Three Hands philosophy†. The philosophy embodies the business environment and Sampoerna’s role in this context. The Hands, which represent adult smokers, employees and business partners, and society at large, are the three key stakeholders the Company must embrace to reach its goal of becoming the most respected company in Indonesia. They address each group through: (1) delivering high quality cigarettes with fair value to adult smokers, (2) providing good compensation and working conditions to employees and building a good relationship with business partners, and (3) giving back to the society at large. There are 225 large (28%) and 585 medium (72%) tobacco related industries in 2004 (Central Board of Statistic, 2004). From those companies, only three players leading the market with 68% market share [Exhibit 1]. In 2004, Sampoerna took second position with 19. 91% market share compared to Gudang Garam 30. 25% and Djarum in third position with 18,26% (GAPPRI in Agnes, 009). These three players are competing directly to become a market leader in industry. Sampoerna is well known as an innovative company with creative marketing strategy. We can see it from it phenomenal product called A Mild, the first low nicotine cigarette in Indonesia. May 18, 2005, Philip Morris International (PMI) acquired Sampoerna by buying 98% stake of the company at a price of Rp. 10. 600 per share or in total value of 18. 58 trillion rupiah[2]. This was not only surprising for the company's internal community but throughout Indonesia. This acquisition is one of the largest foreign investments in Indonesian history (Taco, 2007). Even until today, the company's internal do not know accurately the underlying reason Putera Sampoerna sold this company. Probably, Putera Sampoerna had seen an opportunity to sell his company in high price. Refer to Richter (2001: 341), so we can call in this case, pressure comes from vision of its owner. But, possibly there were several things considered by Putera Sampoerna in making this bold decision. We analyze them comprehensively to identify the pressures faced by the company. Putera Sampoerna realized that heavy pressures were not only occurred in his company but also in Indonesia’s cigarette industry in general. Those pressures were: a) Government Mandate Pressure (Palmer et al, 2009: 54). The industry has been experiencing great pressure as public awareness of cigarettes negative impacts and demand to regulate them are increasing. One of the laws which regulate tobacco control is legislation Prov. DKI No 2 / 2005 on the control of air (Tempo, June 22, 2009). b) Geopolitical Pressure (ibid, 55) Cigarette industry also faced pressures from many non-government organizations such as â€Å"Warga Indonesia Tanpa Tembakau† (WITT) and â€Å"Yayasan Lembaga Konsumen Indonesia† (YLKI). This issue has become global. It is proven by the UN Conventions – 2 Framework Conventions on Tobacco Control/FCTC. Indonesia has not ratified it yet. c) Hyper-competition Pressure (ibid, 57) The high competition market was also a strong factor that convinced Sampoerna to let go off the businesses. Although famous for its innovation, the company was not able to overtake the domination of Gudang Garam in the industry of clove cigarettes. Putera Sampoerna concluded that cigarette industry will not stay profitable in the future. One striking fact convinced him was the slow growth of the industry. According to Adrian Rusmana, BNI Securities’ Head of Research, in the last three years, the revenue growth of tobacco companies in Jakarta Stock Exchange (JSE) was under the level of 10%; -0. 3% in 2006 rate and 1. 9% in 2007 (Kurniawan, 2009). In the company's official statement, this acquisition provides an opportunity for it to take advantage from PMI's knowledge and experience from various countries over decades. In addition, the acquisition also brings resources, as well as new methods and procedures in the company's management (HM Sampoerna's Annual Report, 2005). For PMI, their acquisition could increase market power, avoiding the cost of new product development, increase the speed of penetrating the market, and avoid the barriers to entry (Agnes, 2009). After acquisition, company achieved its success. Within 1. 5 years, they reached first place in the national tobacco industry with 28. 3% market share in the year 2007 (see Figure 2, more detail in Exhibit 1). In the same year in November 2007, The Indonesian credit rating agency PT. Pefindo upgraded the Company's credit ratings from id AA+ to id AAA with a stable outlook. This is the first time the Company achieve an id AAA rating. Revenue also showed a growing trend, accompanied by increased net sales and income of the company (PT. HM Sampoerna Annual Report, 2007). The acquisition also speed the company's business acceleration. In 2008, Sampoerna added more than eight Cigarette Production Partners, 15. 000 new employees, build a new factory in Jakarta, then â€Å"pelintingan† through partners increased by 8. 000 (PT. HM Sampoerna Annual Report, 2008). From those facts we know that the management did the right action to achieve success. Their action proved to be effective based on result they achieved. In early stages of acquisition, Martin Gray King takes the helm of Sampoerna. With his charismatic leadership style, like Putera Sampoerna did the organization growth rapidly in stable situation. Since May 27, 2009, John Gledhill took leadership role in Sampoerna (www. vivanews. com). Now we can recommend him what else he can do to maintain and improve Sampoerna performance. Before that, we have to analyze what make this acquisition works well. III. KEY SUCCESS FACTORS IN ACQUISITION OF SAMPOERNA The acquisition decision brings fears to Sampoerna’s employee. For most employees, the figure of Putera Sampoerna is not only perceived as a corporate leader, but also as a parent that is worthy enough to be considered as role. The acquisition feared would damage the harmonious atmosphere that had been created. Most of Sampoerna’s management was concerned in the decreasing of employee’s motivation. They were worried that there will be a reduction of employees (Yos Adiguna in SWA, 2007). Worker can produce 350 cigarettes/hour, while the machine is able to produce 8000 cigarettes/min. Thus, one machine is approximately equal to 1,500 people. Fears of uncertainty and cultural shock are major challenge to management that needs a planned change management action. Based on eight step model by Kotter, there are two main key success factors in this acquisition. First, they succeed in creating guiding coalition. Second, they make cultural change come last not first. On this part, we discuss about what management did align with some concepts developed by Kotter. 1. Creating Guiding Coalitions The change idea in organization usually comes from groups of people who realize the importance of a change to be done by the organization in order to work better in the future. But the idea is not always accepted immediately by some elements of the organization, such as the employee, the owner, or the CEO. This happens although they already sense the urgency to change. Even the CEO would not be able to make some change if he just fends for themselves without any support from the employees. In Kotter's Eight Step Process of Creating Major Change, Building Guiding Coalition is one of the early stages of important thing to make a change, because in essence a change who wants to do will not run properly if the plan change will not get support from elements of organization. If the plan to change is supported by an influential group of the company, the next process will be carried out more easily, especially in expanding the vision, mission, strategy and communication of the change process (Kotter, 1996:51). All top executives considered this thing when decision gets final. Putera Sampoerna summoned all the leaders and gathered them in one big room to announce the acquisition decision. Putera Sampoerna directly builds coalitions to notify changes. All the people obey the Sampoerna family ansd no one questioned the reasons behind the decision. Putera Sampoerna directly coordinate all these leaders, calling them as ‘change agents’ to transmit the spirit as change agents to all Sampoerna’s internal parties, and ordered them to spread the information to the lowest level within the organization (SWA, 2007). Realized this step should be arranged quickly, he make it quickly executed. Monday, 13 March 2005, the draft notification is made for the acquisition news sent to all employees of Sampoerna promptly at 9 am. Velocity in the notification is critical to prevent the rumors come from outside. After the information communicated to all employees, then they understand. At the operational level there was nothing really changed, except for expansion. What will they feel may be more adherences to the rules and improved overlooked. That does not mean that once Sampoerna not obey the rules, but the assertion that the rule is an area that could follow it becomes thick, because it is the value of Philip Morris. What makes Sampoerna’s change agent succeed in guiding coalition? Kotter said a strong guiding coalition needed – one with the right composition, level of trust, and shared objectives. In term of making right composition, first important thing is Putera Sampoerna and PMI’s leader at that time (Martin King) involved, engaged, and committed to the change. If Putera Sampoerna just let go without making a good coalition, maybe realities come contrary. Martin King continued his predecessor becoming the change leader in the organization so Sampoerna will ensure they have leader’s support for change. Putera Sampoerna also selected peoples who have strong position power, broad expertise and diversity, and high credibility within their circle of influence. When the information has spread, there was resistance from some parties, although a small number, including several directors. Some of them even chose to resign. Most workers accept the decision because management promised no changes in operations; all will still be working as usual. The resistance does not occur because of all the elements felt the certainty of their fate. Kotter (2009: 163) stated that resistance can occur because of fears of status uncertainty. Besides, the lack of resistance is also due to the factors of good communication and high level of trust in employee. After they had sufficient powerful persons and mutual trust, now it’s time to deal with what new shared visions. In Kotter, we need to create shared vision in coalition when all the members of the group want to achieve the same objective and real teamwork become feasible. Vision in this term is related with Martin King’s vision about Sampoerna in the future. Martin King demanded Sampoerna to improve acceleration, starting from the quantity and quality of products, as well as human resources, considering the very dynamic business changes. This is a key strategy of the future development of Sampoerna. Continuous improvement being implemented by the Sampoerna with employee development systems, management and control report, reward & punishment, as well as information technology systems / IT (PT. HM Sampoerna Annual Report, 2005). Vision and mission are translated into the main target. One of the targets that best describes the spirit of change in Sampoerna is to become a market leader in the national tobacco industry in the next five years. After building a vision and make measurable targets, then for all elements have to work harder than before achieving it goals. 2. Culture Came Last Not First One of change challenge faced from acquisition is cultural adjustment (Palmer, 2009: 105). In Sampoerna acquisition, the challenge is the cultural adjustment because both of two companies came from different countries, different area, different operating systems and procedures that can often lead to conflicts. The way in which this is managed can be a major determinant of the success or failure of merger. There will be a culture shock if it wasn’t treating properly. The cultural is refers to norms of behavior and shared values among a group of people (Kotter, 1996). Norms of behavior are common or pervasive ways of acting that are found in the group and that persist because group members tend to behave in ways that teach these practice to new members, rewarding those who fit in and sanctioning those who do not. Shared value are important concern and goals shared by most of people in a group that tend to shape group and that persist over time even when group membership changes. In the big company such as PMI and Sampoerna, one typically finds that some of these corporate cultures affect everyone and that others are specific to subunits. The culture that exists in the organization is the most powerful forced in change management, because: (1) Individuals are selected and indoctrinated so well (2) The culture exerts itself through the actions of hundreds or thousands of people, and (3) It happens without much conscious intent and thus is difficult to challenge. Because culture so powerful, when the new practices made in a transformation effort are not compatible with the relevant cultures, they will always be subject to regression. Management realized that the culture problem is one of the critical factors in the acquisition of the company. This will hamper the achievement of goals if the accumulation of it not at the right proportion. Therefore, he will not intervene in the existing culture and prefers to focus on the company's strategic plan forward. Sampoerna’s cultural remains will be preserved as such because prior to the acquisition, Martin considered that the culture in Sampoerna is already very good and strong – a local company with international workings (SWA, 2007). This is also the reason why he only brought 14 of his staff and entrust some of the top management to the the previous leaders of Sampoerna. PMI, basically from USA, has its American Culture. The style of American in being outspoken at giving opinion is very different to Javanese culture that tends do the contradictory. In American style, criticism is usually thrown straightforward and sometimes spicy but still in the context of work, not personal. On the other hand, Sampoerna’s staff is very polite, lack of courage in conveying thoughts in mind, and not straightforward. They are not talking about right or wrong, but rather to complement each other. Other Javanese culture will be maintained by PMI. One is in terms of product launch time, raising the selling price, and a meeting with the Javanese calendar system. Other culture, such as it’s a tradition that Sampoerna always budget cost for the â€Å"pawang hujan† at the launch of its products. PMI which is a foreign company, although did not understand, still follows these tradition. This made the PMI headquarters confused when auditing the financial statements because of the ‘unique' cost. Martin, as PMI representative in Indonesia must explain that this is common in Indonesia. PMI‘s culture was also signed to strengthen the existing Sampoerna culture. The use of English is increasingly common not only in top management but also in the middle management; both oral and written. In lingual matters, Martin did not have problem because he can speak Indonesian and Sampoerna himself always recommend English to be used by every employee (Hidayat, 2007). Culture acculturation can be seen in [Exhibit 2]. From those, referring Kotter, we can conclude that change in culture come to last not first. But, in this case we see in different point of view that culture problem prevent early. They know it will caused problem, so they prevent it with choosing company (Sampoerna) which has similarity in culture. The fundamental similarity is that both companies have a passion to become the market leader. Also, both have a behavior and a willingness to improve them to perfection. When judging Sampoerna, PMI found that culture in Sampoerna is good and strong, so they don’t need dramatic change, just little adjustment. Referring to Lewin’s theory of cultural formation (Kurt Lewin in Schein, 2004: 319-329), acquisition of Sampoerna has four phases. Four phases are the explorations phase, unfreezing phase, merge phase, and freezing phase. The first phase, exploration, should already be identified where the cultural similarities and differences between the parties, and goodwill to achieve the best should remain preserved. The second phase is to dilute the old culture to the parties in the merger. The third phase is merging cultures, or the forming of cultural synergy, usually by defining a new culture, through education or training, coaching, mentoring, and so on. The fourth phase or freezing is realized by various artifacts such as logos, colors, physical appearances of the building, and so forth, as well as organization’s system such as regulation, the definition of a new culture, reward & punishment, and furthermore, the stabilization is continue done by gathering activities, and so on. The first and second phase faced wisely by PMI so Sampoerna is now in the third stage, and was relatively easy to be done, because the critical point is in the second phase. PMI as the new owners did not implement their culture to be dominant. Similarly Sampoerna with the Javanese culture, that has a desire to become more globally. IV. RECOMMENDATIONS The next year, the story of Sampoerna has dramatically taken a new direction; the firm has suddenly moved from an Indonesian family-owned company to an American global company. As results, Sampoerna had to adapt itself and challenged major issues. The change process has been really successful and Putera Sampoerna passed the relay to Martin Kings and now to John Gledhill, avoiding too much troubles. Nevertheless, we can wonder what can be the reactions of the labor force if the company faced other issues in the future. For sure, even if John Gledhill is very skillful, he doesn’t have the aura of two former CEO. Then, the markets move more and more fast and conduct the company to adapt quickly. So, can the change process be implemented in the same conditions in the future? In other words, how the new CEO of Sampoerna can keep implementing successful change process in the future? Here are our recommendations. †¢ Building the Guiding Coalition The Sampoerna family has a really special place in Indonesian mind; the successful story of the company and the charisma of its leaders had led to create individual governance under the control of monarch-like CEO. Indeed, despite of the increasing size of the company and fast-moving industry, what Putera Sampoerna said, people did. Now, the situation is definitely different in many aspects. First, John Gledhill can’t have the same influence on the employees company as his predecessor. He is a foreigner, coming from a major global company and could be suspected not to focus on Indonesian interests, unlike Putera Sampoerna. Second, the tobacco industry is obviously an unstable sector. Law pressures, growing health considerations, strong competitions make the market more and more complex. Today’s business environment clearly demands an efficient decision making. Considering these two factors, it appears that leading the new company with the same leadership style could at least be very difficult and most probably impossible. So, to tackle that issue and build a relevant change governance structure, we can suggest John Gledhill to create a strong guiding coalition that can make change happen. As Kotter said, there are three steps in building strong guiding coalition. We recommend what CEO should do based on these. The first step of this process is to find the right people; that means people with strong position power, broad expertise, high credibility, and overall leadership and management skills. Being sure of leadership skills of the change team members is a key to achieve the goals and special efforts to assure of it must be done. Considering the structure of Sampoerna [Exhibit 3], we think that John Gledhill must involve each part of the organization to build the next guiding coalition. The first reason is that to be enough efficient, the guiding coalition has to be aware of all the aspects of the company. Indeed, in such a complex and fast-moving market, developing a vision and taking strategic decisions quickly and efficiently become more and more difficult. To succeed in the future, the CEO must lean on the specific knowledge of each department’s top managers. In fact, with such a coalition, the information would circulate faster and in better conditions. The other reason that supports this choice is the fact that if each division of the different departments are represented in the guiding coalition, then the trust inside the company would be reinforce. We consider that this kind of coalition is able to increase the feeling of sharing the same goals and doing things in the same direction. If people think that the quality of their job is decreased because other departments don’t go in the same way, they would low their efforts as results. So, concretely, we recommend John Gledhill to build the guiding coalition not only the director of each department but also the head of each subdivision. Considering the organization structure of Sampoerna, the coalition will consist of 25 persons. One obstacle is to assure that the directors and managers have sufficient leadership skills to join the guiding coalition. We suggest John Gledhill measuring their ability to do the job properly and take the decisions required if not. That means don’t hesitate in firing the weakest people and hiring good leaders to increase the efficiency of the coalition. The next step of building a guiding coalition leans on creating trust among the team. Team building today usually has to move faster and Sampoerna’s CEO must conduct the process efficiently by using carefully planned off-site events with lots of talk and activities. The last step deals with the necessity to develop common goal inside the team work. Typical goal that can be chosen for Sampoerna is a commitment to excellence, a real desire to make their organization performs to the very highest level possible. Indeed, the common goal must be both sensible to the head and appealing to the heart. The combination of these elements leads to a powerful coalition with the capacity to make future change happen despite all the forces of inertia. †¢ Developing and Communicating A New Vision The success of the change process in Sampoerna must not hide the fact that some employees can feel uncomfortable with the growing uncertainty in the company. An acquisition is a major change in the mind of people, even if processes in operational level don’t change in the first time. Martin Kings had to be aware of this issue and deal with decreasing the potential fears or skepticism inside the company. Now Sampoerna lead by John Gledhill and he has to aware those concern too. Developing and communicating a new vision is the solution to give to people the answer to their question. In fact, in order to implement future change in the company, vision is definitely essential. If new vision is not built, the feeling of risk and, so on, resistance to change could be an unsolvable problem when implementing a new change. Moreover, it allows simplifying many detailed decisions, it motivates people to take action in the right direction, and helps coordinate the actions of different people. We can recommend Sampoerna’s CEO assuring that the vision is imaginable, desirable, feasible, focused, flexible, and communicable to be understood and shared by the whole company. For instance, next vision could be becoming a strong global brand able to develop itself on international markets. Then, to communicate the vision, John Gledhill and his guiding coalition have to respect key elements in the effective communication. Metaphor, analogy and example must be preferred to incomprehensible jargon and must be communicated many times under multiple forums (big and small meetings, memos, newspapers, etc). Furthermore, behavior from important people must be appropriate to reinforce the message: they have to act as examples, try to explain seeming inconsistencies, and listen to people interrogations. To sum up, the new vision or strategy of the company is an essential step to anticipate future change process. People must understand and share the company vision to involve fully in the necessary change. †¢ Anchoring New Approaches in the Culture When Martin Kings took the head of Sampoerna, he underlined the fact that PMI believed in the former corporate culture. He said that the Javanese company was really adapted to the Indonesian market and that the new orientation of Sampoerna would still lean on the values built by the founders. Philip Morris, as a global company, is experienced in such an acquisition and executives are obviously aware of how anchoring new approach in the culture of a company is difficult. So they decided to take time before dealing with that sensible issue. Therefore, even if Sampoerna’s corporate culture seems to be efficient, PMI has to integrate little by little its own values. Indeed, being part of a global company means share a common main culture (particularities can obviously survive). We can recommend John Gledhill first to be patient: the acquisition has just happened and people must be really sensitive regarding that kind of change. In fact, culture can be considered as the last step in change management process. Moreover dealing with culture issue is very difficult because of its own nature. Some aspects are almost not visible and some others not at all. Saying that doesn’t mean doing nothing; we suggest John Gledhill to implement few changes in the approach of each step of the change process. That means he has to give to Sampoerna a â€Å"Philip Morris Touch†, especially considering efficiency and results. We think that managers and mid-level managers are able to disseminate the values if they are involved enough. To conclude, anchoring new approaches in the culture would be very difficult, John Gledhill must do it very patiently with a great humility if he wants to success. V. Conclusion Overall, the steps taken by management in conducting a post acquisition changes are very good, especially in a guiding coalition and cultural adjustment. In building a guiding coalition, management can create a coalition based on the right composition based on the strong position power, broad expertise and diversity, and high credibility within their circle of influence. In addition, management has succeeded in creating a level of trust between the members, and has a good ability in shared objectives. Management also can overcome the cultural problems faced after the acquisition, the many cultural similarities that owned by PM and Sampoerna cause the process of cultural assimilation is not working too complicated. It provides a company’s with a recognizable and trustworthy badge of originality, an intangible guarantee, i.e. a promise of performance that the product will meet with desired consumers’ expectations. 2.2.1 Apple’s Branding Strategy According to Marketing minds (2012), Apple Inc. uses the Apple brand to  compete across several highly competitive markets, including the personal computer industry with its Macintosh line of computers/laptops and related software, the consumer electronics industry with products such as the iPod, digital music distribution through iTunes Music Store, the smart phone market with the Apple iPhone, magazine, book, games and applications publishing via the AppsStore for iPhone and the iPad tablet computing device, and movie and TV content distribution with Apple TV. The company is also establishing a very strong marketing presence relative to the rival (Google) in the advertising market, via its business Apps and iAd network. Brand awareness plays a key role in building brand equity. Create reliable brand image, slogans and taglines, helps to strengthen brand awareness which therefore improves brand equity. A strong, recognizable brand will acts like a ‘short cut’ in decision making process, as the customers don’t dither over alternatives or compare options where there is no clear point of difference, and instantly chooses your brand as they know what it stands for. For instance, as Apple manufactures technological items, the name of each product clearly reflects technological aspects like iPod touch, which indicates that it is a product that allows you to play and choose music through touch properties. It therefore, helps in creating an integrated appeal to specific emotions promoting the product recognition and sales. 2.3.2 Memorability and Familiarity – According to Marcia Yudkin (2012), brand helps to create a reputation and good will for a company. It is very hard for customers to refer to a company as â€Å"that whatsitsname store† or to refer business as â€Å"the shop from the Yellow Pages.† In addition to the company name, it gives people to give constant reminders reinforcing the identity of companies they will want to buy from. Memorability can come from the logo, its design, color, style etc which  helps to nail your company’s name in the minds of the public. Similarly, after your brand is nailed in the minds of your customers, that’s when your customers have become familiar and aware of your company’s existence in the market. Branding allows having huge effects on non-customers too. Psychologists’ studies have proved that familiarity develops liking for it. Also, the customers who have never bought from your company, may many tomes be willing to recommend your company to others even without having any personal knowledge of your products or services. Therefore, the half bitten Apple logo and the brand name ‘Apple’ help a great deal to help customers remember, be familiar and recommend the brand to others. 2.3.3 Premium image and Premium price – Branding allows a company to differentiate themselves from competitors existing in the market, because of which instead of dealing with price-shoppers the customers become eager to pay a higher price for your company’s goods and services. A strong brand let the customers associate themselves as being a company that offers premium quality, trendy products and is offering unique products that other companies are not offering. 2.3.4 Extensions – When your company’s brand is well-established, you can spread the respect you’ve earned to a related new product, service or location and win acceptance easily of the newcomer. For instance, when Apple introduced a new product extension line of Ipad, the customers trusted the brand so they didn’t feel reluctant and bought Ipads anyway, making these tablets quite popular of its kind in the market. 2.3.5 Loyalty – When customers have a positive experience with your company’s brand, they are more likely to buy your products and services again in future rather than the competitors. Customers that are closely bonded with your brand’s identity may not only repurchase what they bought earlier, but may also buy related items of the same brand, and recommend your brand to others and resist the lure of a competitor’s price cut. The first argument is that centrally administered bureaucracies lack place and time knowledge in designing and implementing programs and policies that truly reflect the real preferences and needs of the people. Secondly, based on principles of control and command, states differ qualitatively from markets (based on exchange and competition) and voluntary organizations (based on altruistic motivation measures). From these perspectives, states do not have the reach and flexibility to provide some particular services and goods, especially those that require large information. The last argument suggests that inadequate incentives and unchecked authority (highlighted in promotion rules, salaries, hiring, and so forth may encourage rent-seeking behaviors by officials from the governmentiii. The main case for advocating for democratic decentralization is the assertion that a highly decentralized state apparatus will have more exposure, and thus more responsive and sensitive to local aspirations and needs. Proponents argue that decentralization will create a system of governance that will be more accountable and effective to the local population. Decentralization essentially means more than the downward delegation of authority. Essentially, it implies a system of governance where the local citizens have the right to hold local public officials accountable through collective actions, elections, and other democratic means. Health and Social Care Essay In this essay I am going to talk the patterns and trends of health and ill health among different social groupings. I will talk about each pattern and trend in its own paragraph, Social class, Gender, Ethnicity, Age and Geographical location. I will talk about the links between these to health issues. I will back these up through the use of evidence such as statistics. I will then conclude what I have found out. Firstly I will talk about each pattern and trend. Social Class Social class helps to deter the reasons for individual’s health and ill health. Social classes also help with understanding health and ill health, this is done through the basis of individuals lifestyle class, for example the lower class who work in the worst conditions and have the lower ranked jobs are seen to have the poorer health. Were as the higher class are them which work in jobs that mean they work higher into the society such as office work. Meaning they’re less likely to contract or suffer with an illness or such like because their environment is completely different. Another thing which means individuals is more likely to have better health care, due to their higher position in society and better paid jobs. Yet as society has developed further more, The Equality Act 2010, now covers individuals to receive fair payments no matter your class ranking or your gender. There is overwhelming evidence that this is the case and that life expectancy is due to this rating system of social classes. Members of higher social classes are living longer and experiencing better healthcare than members of the lower social classes. For example if someone of lower class comes it a health care profession with an issue but is drunk they’re treat noticeably different to the higher class people who need medical help. Research in the past such as the black report has shown that differences in health and well-being were an effect of the level of peoples income, as well as the quality of their housing and the environment which they lived and worked in. This demonstrates the huge difference based around their background, jobs and life compared to an individual who has a much less income and is in the bottom of the class rankings. There are several different influence which can cause this to happen for the individuals, a lot of chances can be taken away from the individual as a result of the social class system, as this demonstrates it can be very unfair to certain individuals. This plays a large part on the individuals choices and opinions which take place, this is because of the rights which men hold compared to the ones which women held. This plays a big part in the individual based around their work and past experiences, for example women pay for attention about their health because they seek more medical help about things compared to men, this is because of their background such as working history and women have more attention towards their health care. This means that women gain the necessary treatment at a more beneficial time based around their illness because of their more frequent trips to doctors and medical professions, who diagnose them with an illness or issue which enables them to receive the adequate care. Were as men don’t tend to visit the doctor as regularly, meaning they don’t gain the same treatment and often die at younger age. This is called Disease prevalence. From here the main thing which medical professions tend to diagnose women with is depression. Gender also determines how the individuals treatment is seen and how their illness is advanced, this means that most of the time men’s treatment is more intense because they leave the issue to progress compared to women. Another thing is that women tend to live longer than men and this is proven by statistical graphs, these show that women live a longer life then men. The reasons for this are based around women and men, these show different variation in lifestyles and job workings etc. This graph shows the life expectancy over several years has increased, but it has shown that the male gender has still increasing at a lower level then female gender. [AIHW] There are many other issues associated with gender, these are associated around the lifestyle factors and habits such as smoking. There is a higher death rate based around males which can be linked with their higher levels of smoking and drinking. This is also based around the individuals participating in dangerous sports and activities. This Is based around their need for more adventure and risk taking, this can also be linked with road accidents. Meaning a higher death rate for males between 17 and 24. [Stretch and Whitehouse 2010] Ethnicity The link between race and illness is difficult to study systematically because there are several different racial types or races throughout the world and travelling has become more available these racial types have expanded. Another thing which means finding patterns and trends based around an individuals racial type has become harder, is the fact that there are now more difficult, because a lot of small ethnical groups live within inner city areas. The connection based around individuals living within cities is poorer housing, pollution and higher employment and deprived areas. This means that its harder to deter whether the individuals poor health is because of the their ethnicity or poverty. As well as the implications of higher poverty and the lack of access to health services throughout the area of that individual. Another issue based around trying to treat individuals is language and cultural difficulties, these are things which are standing in the way of individuals being able to receive health care or limit the access to certain health care. An issue which also means that individuals struggle around the basis of health care, such as religious and cultural matters, this is supported by the fact that Asian people, they speak little English and require a female doctor. Due to the issue of different racial groups and the several different languages and due to everyone having different first languages, then individuals may need different communication techniques such as translators. Due to these being in a short supply then these aren’t often in place. Health and social care workers need to understand individuals cultural and religious belief, this means that people need to be fully met, if not then the individual is being left vulnerable to higher levels of ill health. [Stretch and Whitehouse 2010] Age As people age you expect them to suffer a certain amount of difficulties, such as body functions becoming less efficient and them becoming less agile. As time has progressed this has changed, now people over the retirement age are more fit, healthy . these individuals contribute to our society through paid work, voluntary actions/ activities and caring for people throughout their families. This is supported by the 2001 census which revealed that 342,032 people ages 65 and over provided 50 hours or more unpaid care per week. It also remains true that there is a higher level of illness among the older population and particularly among the people over the age of 75. Throughout a 3 month period in 2003, 24% of people over the age of 75 attended causality or out-patients department of a hospital, compared with 14% of people of all other ages. These statistics are from the General Household Survey 2003.The Alzheimer’s Society in 2007 estimated that one in 20 people over 65 and one in five people over the age of 80 suffered from dementia. [Stretch and Whitehouse 2010] (extend) Age is something which creates several different patterns, this is based around the fact that as people age they become more prone to extracting an illness or disease or something such as a life long problem. This means that the individuals require more treatment and help. Yet as this treatment and helps is advancing the individuals life expectancy is continually increasing. Yet as you can see in the older generations, that the  individuals with longer life expectancy are women, this can reflect back to the factors which are demonstrated in gender, the men go out smoking, drinking and socialising, were as the women tend to stay at home caring for their family and are deprived from those opportunities. This shows that the women tend to be healthier and live longer with less health problems. Location There are also regional variations in patterns of health and illness. Throughout different parts of the country mortality and morbidity rates vary and also within towns and cities throughout the UK. The poorer regions and the poorer parts of cities have a higher level of illness. This can be based around the pollution and deprived areas within the cities. This is because of poorer sanitation and poorer facilities throughout the area. This can also be related to groups and people within the area, such as gangs. This can aslo be related to crime within that area, meaning that the safety and the area has become more deprived. For example, research has identified that there are regional trends in the incidence of lung cancer across the UK. Within England the rates of people with lung cancer are higher than average in the north-west, northern and Yorkshire regions and below average in the south-western, southern and eastern regions. [Stretch and Whitehouse 2010] Location reflects and accounts for many areas of health and social care which are based around the individual, for example the availability of health care professions for the varying ages. You may have to travel at distance to reach a suitable health care profession, this can be based on the fact that if you live within a small area in a city which is seen as deprived and has high levels of crime, then people may be unprepared to work within the area. Another factor may be based around the community of people within that area, such as ethnicity groups and people who use drugs, alcohol and such like, these may never think about seeking medical help as they’re unaware of their body and if anything is wrong. This is all based around the individual developing trends and patterns of ill health around certain areas because of their needs and problems, poorer living conditions and pollution within that area. [NVLE] I conclude form what I have written above, that all of these, Social class, Gender, Ethnicity, Age and Geographical location of the individual, plays a large part based around the individuals health. I have found that many lifestyles factors have contributed to the individuals health, yet equal many judgemental factors have also contributed to the individuals health. I found that social class has contributed to the individuals health because of their availability to wider health care and the prices which may have relation to their illness. Were as gender has contributed to the individuals health because of their leisure and more daring activities and lifestyle choices which they consume, as well as their working area. Ethnicity has contributed to the individuals health care based around the fact the individual has moved and is living within a small area which may be deprived, (linking with location) and is unable to communicate and pay for their health care because of the move and ch ange. Age contributes to the individuals health care because of the growing issues related to becoming older and now having to look after younger family members, this has also been contributed to because of their lifestyle when they were in their teens and early adulthood and the choices they made then such as smoking. Location has contributed to health care because of the area in which the individual can afford to live and the events which may happen within that area, such as crime and the poor facilities around. The Unexamined Life Is Not Worth Living | Discuss The unexamined life is not worth living (Socrates). The inquiry performed by those endowed with a rational element, consists of attaining an end towards which this inquiry directs itself towards. The life of inquiry is that experienced by human beings and not beasts; since beasts do not desire in a manner that seeks fulfillment outside of a bodily sense but rather live according to instincts and methods that allow for the preservation of their species. This examination or inquiry begins with the desire of attaining some effect produced by an object or perhaps the object itself; although the end in question may differ, the components that compel one to act in realization of the end are the same: action stems from desire which empowers a choice. A choice is a deliberate desire and is followed by a contemplation of the means that would direct the search towards its desired end. A commonly desired end by all of mankind is that of knowledge, acquaintance with facts, truths, or principles stemming from an investigation. One elicits knowledge from a source which is discovered through an investigation in which the vestibule for this inquiry as well as that which produces a result becomes the science. Science allows for the examination of truths and knowledge under a particular form, whether it be experiential or perhaps in an a priori manner. In philosophy as well as many other areas that involve inquiry and pursuit of such ends, the role of science makes possible the study of all that exists, because whatever we seek in existence has truth in that it exists. That which does not exist may still be desired and produced but does not become discernable by scientific methods and exploration. Rather, it occurs as a distortion of a truth that does in fact owe its existence to an efficient cause. In order to conduct a meaningful and complete inquiry by use of a scientific approach, the sources of truth must not be mistaken for those which may provide some good for a temporary fulfillment as such misstep results in a deviation from knowledge and renders an individual restless since they cannot discern the falsehood contained in such an object which seeks to mirror the image of something greater. This new knowledge acquired is pernicious in that it has been attained not through an investigation in respect to a proper science but rather it has occurred under its pretensions. One may readily ask oneself what is the difference between a true scientific endeavor and that which falls under pretensions? Both of these endeavors begin with the same root of aspiration in which one seeks to expand the realm of knowledge which is contained in the mind, but the pretension occurs when one seeks to gain knowledge in order to gain some sort of appraisal or another effect. Although appraisal i s a response that is merited after hard labor, ones pride may hinder the actual knowledge that can be gained from the object. Secondly, one who searches for the truths scientifically in a pretentious manner is not actively engaging in this search but assumes that nature holds the answers and therefore does not compel nature to answer the questions a man of interest would have. Man in this respect chooses to take the answer provided to him. This knowledge gained is superficial and those who speak of it speak without knowledge, they loquaciously speak about its content and perceive to understand its form but in fact have not united both for a complete understanding. Although all philosophers and other individuals agree that true knowledge exists, many disagree on its nature and how it can be attained. David Hume and many other empiricists believe that the source of any knowledge that a being may have comes about through his/her experience with objects of existence. These objects are perceived by human beings who create ideas after having had these objects impress themselves upon the facilities which make sensory experience and its translation possible. Other thinkers such as Immanuel Kant and Saint Augustine do not make such an emphasis on human experience but rather agree that humans posses forms of understanding with in themselves so that they may be able to acknowledge the existence everything outside of themselves. Experience does in fact relay information to beings about the earthly life but can any other sort of concept lying outside of this realm be known? Can it be made known through the use of human innovations or does it require a wisd om and spiritual intensity that only a select few posses? Mankind has been compelled by his own physical existence as well as that of the physical world that exists around him to ask questions concerning his own existence and of its cause. In this journey one may not gain certainty, since human beings have not come into direct contact with its efficient cause. Human beings have sought ways to improve technology and other materials so that valuable information about their object in question may be learned which may lead them to finding certainty. Through this desire and ability to create and conduct such an investigation, humans have learned to conduct and at times manipulate the laws of nature in order to gain more information about the world they live in. Through Saint Augustines Confessions, the reader witnesses his struggle against the worldly things that sought to bring him asunder, and his quest for truth and complete knowledge. This quest for knowledge although it began in the physical world, places its end in the heavenly realm, where God can be found. The source of the knowledge that Saint Augustine searches for would encompass methods of investigation that he has not been familiar with but ensures that his reason is purified and it does not intend to expand it, and would keep our reason free from errors (Kant 24). Saint Augustine drew knowledge about himself and the physical world by introspection, looking inward and reflecting about oneself in context with everything else. Although this may be perceived as quite boastful and an overly confident activity from human beings, this is not done in the same manner that Rene Descartes did. Conversely, Saint Augustine came to understand that he is limited and lacking in the being which is possessed in perfection, understood that he was created by Him and through his decree all things that exist were made possible. In coming to such an understanding of the Necess ary Unconditional who is the cause of the existence of all else, he admitted human ignorance and praised the enigmatic nature of God. God needed no proof in the manner that humans proved the existence of other material things but rather contained in Him a self evident truth that radiates to those who sense with the mind and not the eye which is deceptive and creates illusory images if they are perceived as the origin of knowledge. He who believes in good is moved to attribute other forms of existence to such a creator, and Saint Augustine believed that this was as much that human reason unaided by revelation can come to know about the existence of God. Although this may seem as though Saint Augustine has regressed in his possession or amount of items which he has sustained as objects of his knowledge, the education which he has received provided perversions of the love that should be directed towards the Creator rather than things such as rhetoric, arithmetic and such. The love that one has for knowledge is the same that one has for God since God is the source of truths and all that exists; however, pursuing things of the worldly realm is an empty pursuit for the things that exist do not contain him. The love expressed for these transient objects imitates that which is reserved for its expression with God and its limitless impression causes injurious effects to the one who seeks them: this love runs rampant without fulfillment and consumes man in an infectious manner leaving man to recover from the malady of misery that follows after. This friendship with the world is deceptive and perversely jealous in that it prevents man from seeing his proper end in relation to his Creator, it seduces the senses until one discovers the impurities contained in the physical world. The manner in which he previously sought to prove the existence of an entity that cannot be described in words, understood by our limited capacity, nor imagined with our senses, was a manner that pulled him further from the source of truth and closer to the sources of heretical beliefs and sects which believed greatly in human power of reason. Under Saint Augustines confessional memoir, he abandons all sorts of superficial knowledge in search of pure knowledge which leads one not astray but fills the emptiness experienced when one places faith in fleeting objects. This kind of intellectual and spiritual labor requires that the mind be prepared in order to find truth, the best way to do such is by way of introspection which contemplates using the rational element which we have been gifted with and not our sense which provide limited understanding. Three crucial elements in the study of metaphysics and theology as well have come together in Saint Augustines pursuit, the source of knowl edge, the existence of God, and the role of science. These crucial elements provide the best proof possible for the existence of God which cannot be provided through the use of human innovations like technology because the material cannot encompass or comprehend the immaterial which exists outside the constrictions of time and space. The best existence comes not from the ability to prove him through the use of words, but it requires that one agree with the law of cause and effect and acknowledge that the modes of investigation conducted by man is only befitting to things of the physical world. God does not need to be proven for he is. One must possess faith so that he may come to acknowledge and attribute all that exists to Him. He who is certain and stable does not need to be secured by conducting a scientific investigation but rather it is the shaky human existence which needs this security to prove its existence and its purpose. The sciences, which derive its nature yet again from the Principal Cause, are intended to come to an adequate understanding of the world that surrounds humans and is not to be taken out of that context for such an action is a misuse of a gift which is worthless if not attributed to its original creator and not to man who also owes his existence to God. Man participates in this uncondit ional knowledge not upon the recognition of the existence of the Supremely Perfect Being, but rather reason requires the aid of God himself which must make an impression upon the individual who engages his mind in this endeavor. The possibility of knowledge about God occurs not in this world but occurs after ones end has been fulfilled in the physical realm and it occurs through the doctrine of the Beatific Vision which is upheld by many devout believers and instructors of the faith. The best proof of the existence of God occurs through an intimate and personal experience and is also found in the words of Saint Augustine in his Confessions. This source of evidence in regards to Gods existence is relative and faces an obstacle to prove itself to those who doubt that the existence of things outside of us can be definitively proven. Although many appreciate and admire the zeal and devotion Saint such an entity which he referred to as God, it is not a sufficient way to prove Gods existence according to thinkers like Kant who believe that à ¢Ã¢â€š ¬Ã‚ ¦the required proof must show we have experience, and not merely imagination of outer things; and this it would seem, cannot be achieved save by proof that even our inner experienceà ¢Ã¢â€š ¬Ã‚ ¦.is possible only on the assumption of outer experience(Kant 245). Although Kant in the Critique of Pure Reason attempts to save metaphysics from the destructive powers of skeptics like David Hume, he does not find sufficient proof for the existence of God; rather through his scientific inquiry, he establishes the proper role of human reason in the phenomena which seeks to extend its boundaries towards the noumena. Things that exist in the noumena are perfect ideas and concepts which are contained in the forms of understanding so that a human being recognizes the concept of things such as duty from within, but God himself and what human beings has fabricated to describe the First Cause is not natural to the noumena. Therefore the existence of God per se is not so much grounded in that he is God but rather in the most perfect concepts and ideas. The existence of God cannot be proven in that manner of introspection according to Kant. Many believers and magistrates in the Christian faith believe that human beings come to know about God, although in a limited sense, through their participation in the eternal laws, which is called the natural law or conscience which is imprinted in them. Through this participation one comes to know about the moral laws and attributes the strict adherence to such laws being worthy of heavenly compensation. This belief also follows the principle of cause and effect but to Kant this is not sufficient and the contingence of a perfect unconditional on a conditional undermines the perfection and absolute quality that it possesses. In making such a connection, the existence of a so called God is undermined in that because he is only recognized through the moral law and in order for the existence of God to exist in a perfect manner it cannot have a dependence on anything else for that it is chief and final needing no additions or supplementation. Like Saint Augustine, Immanuel Kant believed that the content of the experience resulted in erroneous conceptions of certainty. Throughout the Critique of Pure Reason, Kant properly defines which subject matters fall under the category of a science, a study that is secure and in by no means pretentious, and examines the nature of knowledge which is comprised of three important components: understanding, judgment, and reason. Kants endeavor in the Critique of Pure Reason equaled that of Saint Augustine, he sought to prove that we can have certainty in some aspects but not in others. Although their endeavors were similar in their quest, the conclusions that would be formed about the basis of knowledge in respect to that of God, who exists in a supernatural realm, would differ so much so on the basis of the power accredited to reason by both of these great thinkers. Certainty can be found in the form of reason itself and not in the content of experience which is subject to changes and therefore fail to be reliable sources. The content of experience belongs to the phenomena whereas the concepts and ideas exist in the noumena. The forms of understanding can be analyzed, which we bring to each and every concept in order to come to certainty which produced by the mind in a logical sense and does not deal with the specific content of all experience. The mind analyzes concepts and ideas which form the basis for experiences. For example, the mind, without reference to experience can think of the law of cause and effect and then find examples which fit such laws. Since this has been done independent of experience, it is natural for the mind to think that every effect derives its occurrence from a cause which is the effect to yet another cause until one understands that a singular cause is responsible for this linear progression. In this respect, this is all that can be known about the First Cause by human beings because of the limitations that human reason comes across. Human beings have been given the power to explore within the phenomena and assert this claim: that the noumena does in fact exist but we cannot come closer to understanding in so much that it relates to the necessity of the things that exist in that realm. In this sense, the science which entails the study of God existence in the noumena as he is understood by Christians has yet to become secure because of the methods used, according to what Kant defines as a science in the Critique of Pure Reason. Although many are moved to believe that the Efficient Cause contains all the attributes described in the Bible and in the various monotheistic religions as well, humans are motivated to think of these qualities such as omnipotence, benevolence, and omniscience because they desire to do so. These desires to describe the Supreme Being in terms that describe the qualities of a human beings personality, character, and such arises from the need or want to identify and comprehend that which has been described as limitless yet fulfilling but both of these thinkers admit that human beings cannot come to such knowledge, either on their own or at all.
